Developing Inclusion through Mindfulness

In a previous post, I discussed the six core traits of inclusive leadership and acknowledged the role that mindfulness plays in developing inclusion in our thoughts and behaviour.  In this post, I would like to develop this theme further.

Inclusion involves openness and receptivity to what is different and diverse.  It is the foundation of real knowledge, insight and wisdom.  It involves more than being sensitive to diversity but also valuing and embracing it.  So, it entails not only a way of thinking but also a way of being in the world.

Through mindfulness, we can become aware of our implicit biases and emotional responses to people who are different from us.  We are then better able to manage our habituated responses and increase our response ability.

So much of our bias is unconscious and conditioned by our social, cultural, geographical and educational environments and associated experiences.  One way into our biases is through meditation on our emotional reactions to people and situations that challenge our view or perspective of the world.  Our feelings of discomfort can portend our inner bias and raise awareness of our tendencies to exclusivity.

If we can stop ourselves from reacting automatically, breathe deeply and consciously, notice and name our feelings, we can respond more appropriately and, eventually, act in a more proactive and inclusive manner.  If we reflect on the pattern of our thoughts and actions when we meditate, we can isolate negative emotional responses to a particular person or group.  Having identified the stimulus and the nature of our reaction, we are better placed to manage our response.

When we reflect through meditation on our thoughts in particular situations, we can more readily isolate our assumptions and stereotypes and understand how they are impacting our behaviour.  Through this increased self-awareness, we are better able to develop inclusive thoughts and actions.

Research has demonstrated that loving kindness meditation, which typically incorporates self-compassion and compassion towards others, can mitigate unconscious bias.  This approach to developing mindfulness places increased emphasis on similarities and entails expressing desire for increased well-being, happiness, equanimity and resilience for others.  Development of positive intentions towards others builds an inclusive frame of reference and affirmation of diversity.

As we grow in mindfulness, we see our biases in a clearer light, understand their impact on our behaviour and become more open and able to adopt inclusive behaviour.  Developing inclusion in our words and actions can be achieved through mindfulness if we consciously employ meditations that invoke acceptance and inclusion.

Caring through Mindfulness

Caring is integral to mindfulness – we pay attention in the moment with care and curiosity.  We can learn to care for others through  loving kindness meditation as well as learn to care for ourselves through self-compassion.

Diana Winston provides a meditation podcast on the subject of mindfulness and care and stresses the need to care for ourselves as well as for others.  She suggests that people often discount or devalue their inner experience or feelings and yet be consumed by care for others.

Diana asks an important question to enable us to be mindful about caring – her question is, “What or whom do you care for”.  For whom do you express care and concern – a son or daughter, partner, friend or people suffering adversity.  How wide is your circle of care and how deeply do you care?

These are challenging questions because they raise the issue of how often we express care and concern for others – how generous and expansive is our caring?  How many people do we let into our lives through concern, considerateness and thoughtfulness?

Caring through mindfulness

Caring can be the focus of our meditation once we have become grounded through placing our feet on the ground, adopting a restful position with our body (and especially our hands) and taking a few deep breaths.

Our concern and care of our body can then be expressed through a progressive body scan and relaxation of points of tension.  Focus on our breathing will assist us to pay attention to the theme of caring as mindful breathing steadies our mind and enables us to concentrate.

We can focus on an individual and express care for that person and tap into what it feels like to express this care – is the feeling one of warmth, love or genuine concern for their welfare?  How is this care manifested in our body?

We can also express appreciation for the fact that we do care for others and take the time to express that care in words and actions.  We can acknowledge that it is a gift to be able to be sensitive to others and their needs – to move beyond self-absorption to concern for others.

As we grow in mindfulness through caring meditation our circle of care and concern widens and deepens, and we are able to more readily extend care to ourselves.

Building Resilience

Resilience in a work context does not mean being able to endure a toxic work environment or unfair situation – it is not the equivalent of endurance.  Resilience is about our capacity to rebound or “bounce back” from a negative or personally challenging experience.

In a work situation, the negative experience could be the loss of a job, failure to gain a promotion, a conflict with a colleague or supervisor or an adverse experience with a customer or client.

Our life experiences, both positive and negative, shape who we are as does our responses to these experiences.  We can see negative experiences as learning opportunities or wallow in resentment that things did not turn out as we expected them to.

Building resilience

Through reflection and developing acceptance and self-compassion, we can change our perceptions and beliefs about ourselves and undesirable events. I have often found that not achieving the promotion I really wanted at the time, created the opportunity to move onto much more engaging and challenging work elsewhere – new work that took me out of my comfort zone but provided rich rewards.

We can learn to accept the things we cannot change but grow in insight about the things that we can change – including our own learned behaviour and fixed beliefs.  Matthew Johnstone in his short, illustrated book, The Big Little Book of Resilience, argues that we are capable of improving, evolving and developing after the “scar of life-altering events”.

Matthew also reinforces the fact that positive life experiences that we undertake voluntarily (e.g. studying a degree or engaging in a long “fun run” for charity) often involve challenges and setbacks and can serve to build resilience as we overcome the difficulties along the way.

Two mindfulness researchers in India maintain from their research that “mindfulness breeds resilience“:

Mindful people … can better cope with difficult thoughts and emotions without becoming overwhelmed or shutting down (emotionally).

As we grow in mindfulness through different forms of meditation (such as forgiveness meditation and gratitude meditation), we can  build resilience because mindfulness increases our “response ability” – our ability to extend the gap between stimulus and response and to develop a response that is constructive rather than destructive.  It also helps us to gain insight into our own biases, false assumptions and distorted perceptions that could otherwise lead to lingering discontent.

Replacing Shame with Kind Attention

Shauna Shapiro, co-author of The Art and Science of Mindfulness, maintains that mindfulness practice involves more than paying attention.  In 2005, Shauna published an article with her colleagues titled Mechanisms of Mindfulness.  In that article, Shauna and her colleagues shared a model of mindfulness that shows that the effectiveness of mindful meditation depends on more than attention alone – it requires a positive interaction of intention, attention and attitude.

In one of her TEDx Talks, Shauna particularly focused on “attitude” because the attitude you bring to mindfulness practice actually grows stronger.  She maintained that her 20 years of mindfulness research confirmed categorically that mindfulness generates clear benefits for our mind and wellness.  However, these benefits are mediated by the attitude we bring to our mindfulness practice.

Shauna’s research and her own lived experience bore out the fact that everyone has a tendency to feel shame for some of the things that they have done in life and that during mindfulness practice, shame can take over and shut down our capacity to learn and develop.

What Shauna discovered was that the attitude required for effective mindfulness practice was one of “kind attention“.  In her view, it takes a lot of courage to face the parts of our self that we are ashamed of.  However, instead of dwelling on negative self-evaluation, which only grows stronger with attention, we need to be kind to ourselves and express self-love and self-compassion.  She found that the simple act of saying, “Good morning Shauna” each morning with her hand on her heart (as an expression of self-love), can begin the movement towards self-love and the ability to say, “Good morning Shauna, I love you”.

Shauna explained that at first this process feels awkward and trite, but she found from her own experience and mindfulness practice that it gradually replaces self-loathing with self-care.  She explained that what we pay attention to grows stronger.  So if we spend our day consumed by shame, frustration or anger, we are only strengthening these attitudes.  Whereas, if we focus on kind attention and genuine self-compassion, we strengthen those attitudes and thicken the part of the brain that enables learning, growth and transformation – a process called “cortical thickening“.

What is interesting is that not only does our neo-cortex thicken but also its connection to the “fear centre” (the amygdala) of our brain is weakened.  So that through continuously practising kind attention, we are better able to view the world and ourselves positively and act effectively in our environment, whether at work or at home.

Shauna told the story of a veteran who was consumed by shame for what he had done in the war zone but when he shared his story with other veterans, their compassion towards him helped to dissolve his entrenched sense of shame (contributing to his PTSD) and enabled him to experience self-compassion.  So, our compassionate attitude to others can also help them move beyond the disabling effects of shame.

As we grow in mindfulness through mindfulness practice imbued with kind attention and self-compassion, we strengthen our ability to concentrate, remain calm and make decisions that enable us to function effectively in our challenging world.

Self-Forgiveness

We have all hurt ourselves and other people during our lives – it’s part of being human.  Unfortunately, we can carry around the associated guilt, negative self-evaluation, and sense of unworthiness that act as a dead weight holding us back and weighing us down.

Self-forgiveness and self-compassion are essential for our mental health and wellbeing and for the development of wisdom.  Sometimes, the accumulated guilt for the hurts we have caused seems too great for us to tackle it.  The sense of guilt and shame becomes buried deeply in our psyche as we avoid confronting the hurt we have created by our words, actions or omissions.  Self-forgiveness is the way forward and the means to release ourselves from the tyranny of guilt.

However, we can often be held back by the misconceptions and unfounded beliefs we hold about forgiveness meditation Jack Kornfield identifies three myths that get in the road of our practising self-forgiveness:

  • Myth 1: Forgiveness is a sign of weakness – in reality, forgiveness requires considerable courage to “confront our demons” and deal with the pain of self-discovery.  The demand for courage is especially pertinent when addiction is involved.
  • Myth 2: Forgiveness means we are condoning the hurtful action – in fact, we often resolve never to do that hurtful action again or to avoid the situation where we are tempted to react inappropriately.  If we fail to address the guilt and shame, we are held captive and are more likely to take that hurtful action again
  • Myth 3: Forgiveness is a quick fix – it can be far from this.  Jack Kornfield recalled a mindfulness teacher that requested that he do a 5-minute forgiveness exercise 300 times over a number of months.  If we undertake forgiveness meditation, we can procrastinate or fall into the trap of the opposite of forgiveness (blame, self-loathing).  Sometimes self-forgiveness will involve a lot of pain, regression, diversion and ongoing effort to avoid falling back into a lack of loving kindness.

Self-forgiveness is something we have to keep working at as we go deeper into our feelings of shame and guilt and their hidden sources.  Jack Kornfield suggests that self-forgiveness releases us from the burden of the past and allows us to open to our heartfelt sense of our own goodness.

As we grow in mindfulness through self-forgiveness meditation, we can gain a sense of freedom to be ourselves, a newfound self-respect and energy for kindness and compassion towards others.  We will become less self-absorbed and weighed down and feel free to open up to others.

Loving Kindness Meditation Towards Our Self

In previous posts, I explored mindful self-compassion,  the challenges in extending compassion to yourself and the power of self-compassion to transform yourself.   I also discussed compassion meditation where we are extending compassion to others.

In these discussion about compassion, we focused on pain and suffering experienced by ourselves and/or others.  In contrast, in the loving kindness meditation, we are exploring what is good and lovable in ourselves and others.

Loving kindness meditation can focus on ourselves or others.  In this post, I will focus on extending loving kindness to ourselves; in a subsequent post, I will explore how to undertake loving kindness meditation towards others.

The basic approach to loving kindness meditation

Diana Winston describes loving kindness meditation as the explicit cultivation of “open heartedness”.  She explains that this is a natural human process and is not false or artificial.   Diana contrasts loving kindness meditation with basic mindfulness meditation in that in the latter, it is essential to stay in the moment, while in loving kindness meditation it is okay and important to be creative in exploring images and loving memories about ourselves or another.

Jack Kornfield, in the online Power of Awareness Course, suggests that there are three elements that traditionally form the framework for a loving kindness meditation:

  1. Intention to express loving kindness towards ourselves or someone else
  2. Envisaging love for oneself or for another
  3. Cultivating the art of loving kindness – developing our open heartedness.

The benefits of loving kindness are numerous and can impact every facet of our lives – our interpersonal relationships, our sense of presence and the way we view every living thing.  Loving kindness meditation towards our self can be difficult because our culture cultivates the opposite – a sense of unworthiness or negative self-evaluation.  Regular meditation practice can overcome these cultural barriers.

If we experience thoughts or feelings other than loving kindness towards ourselves, we can accept them and make them the focus of our meditation too.  When we name our unkind feelings, we can learn to tame them so that they do not prevent us from extending loving kindness towards our self.  Diana Winston suggests that, in this way, these obstacles can become a cleansing process to free ourselves for self-love.

The process of loving kindness meditation towards our self

Jack Kornfield suggests that after becoming grounded and focused on our breath, we can think of two people separately for whom we have an uncomplicated love and appreciation.   Once we have each person in focus, we can extend kind thoughts to each of them in turn  – wishing them health and wellbeing, hoping that they will be safe and strong, wanting them to be happy.

We can then envisage these people individually extending similar loving kindness towards our self.   We can imagine them saying similar words or expressing kind thoughts towards us – wishing for our happiness, wellness, safety and strength.   We can then rest in the warmth of love and appreciation – something that is often below our level of conscious awareness, but which we act on in our daily lives.

As we grow in mindfulness through loving kindness meditation towards ourselves, we make explicit what we know implicitly, silence the negative self-evaluations that otherwise persist in our thoughts and open ourselves to extending loving kindness to others.

Self-Compassion Can Transform You

Over the last couple of posts I discussed how self-compassion can free us from the bonds of self-judging and explored some of the challenges involved in self-compassion meditation, including breaking through our defences and denial.

In this post, I want to share two stories told by Tara Brach of how self-compassion can transform our lives.

From prison bully to freedom

Tara Brach has worked extensively in prisons teaching mindfulness to prisoners.  In the course on the Power of Awareness,  she tells the story of a woman in prison who was a tough bully and very mean but who came to one of her 6 weeks courses.  During the course she heard the words of the poem, Please Call Me by My True Names by Thich Nhat Hanh.

These were the words of the poem that broke through the defences of the woman prisoner:

I am the twelve-year-old girl,
refugee on a small boat,
who throws herself into the ocean
after being raped by a sea pirate.
And I am the pirate,
my heart not yet capable
of seeing and loving.

In the preamble to the poem, Thich Nhat Hanh explains that had he been born in the same place as the pirate and lived in the same demeaning conditions, he would have been the pirate.  He goes on to explain that this realisation releases our compassion towards ourselves and others.

The woman prisoner realised that she too was suffering through the circumstances of her life and this realisation enabled her to be kind and compassionate to herself, to stop viewing herself as “bad” and to refrain from acting out her hurt and suffering through meanness to other prisoners.

Tara Brach explained that often we block self-compassion by telling ourselves that others have had it worse, so we should not be acting out our own suffering and pain.

From self-loathing to self-compassion

Tara Brach tells the story of a woman who knew that her ex-husband abused her daughter.  She could not face the pain of this knowledge, so she turned to alcohol to hide her shame, anger and self-loathing.

Her transformation came when, in desperation, she sought the advice of a priest who showed her (by drawing as small circle on her hand), that she was living in a small destructive circle of anger and self-aversion.  She had cut herself off from truly living and experiencing the world around her because she could not face the pain within.  The priest placed his large hand over hers to symbolise that there was a larger field of kindness and forgiveness that she could access to free herself from the tyranny and blindness of self-loathing.

As she meditated thinking of the hand of mercy covering her narrow circle of life, she came to realise that kindness and self-compassion lay within – it is inborn and accessible if only we are open to it.

Through meditation we can grow in mindfulness and come to the realisation of our own pain and suffering that blocks our self-compassion.  If we persist with meditation practice, we can open our hearts to innate kindness towards ourselves and be more present to the beauty of the world around us.

The Hidden Challenges in Self-Compassion Meditation

In the previous post, I explored what happens when a negative experience continues to recur because of our habituated behaviour, even after employing the R.A.I.N. meditation process.  I then focused on using self-compassion to break the bonds of negative self-evaluation that inevitably occurs.

However, self-compassion, being kind to ourselves, brings up its own challenges and resistances.

Challenges embedded in self-compassion meditation
  1. The evasive end goal

How do you know you have arrived?  When can you say you have reached the end point – completed the journey of self-discovery through self-compassion?   There is no single end point – only a deeper level of progression into our inner world and what lies below the surface.

2. The defences we have developed

We avoid pain at every opportunity and self-compassion meditation makes us vulnerable – we have to visit the centre of our internal hurt.  We ward off this vulnerability by convincing ourselves that we must be doing it wrong because this keen sense of vulnerability should not be happening.

3. Failure to recognise the pervasiveness of our negative self-evaluations

There are typically so many moments and situations where we view ourselves as not measuring up or “falling short”.  It is so easy to deny or dismiss these negative self-evaluations with a flippant and groundless self-belief that “I am not like that”.   Yet the sense of “unworthiness” can impact every facet of our life at work, at home and in the community.  We lack trust in others because we are concerned that someone might find out what we are really like.

4. “False refuges” 

When we think we do not meet the expectations of our peers, family or society generally, we may employ strategies that Tara Brach calls “false refuges” – ways of numbing the pain of our shame or of competing to deflect self-examination and self-realisation.

5. Unable to give ourselves self-compassion because it is too big a challenge

People may say that they can’t experience the real sense of vulnerability nor give themselves self-compassion.  Tara Brach suggests that, in these situations, they at least should think of someone else who would be able and willing to offer them loving kindness.

Self-compassion requires vulnerability

Tara Brach, in the  Power of Awareness Course,  suggests that the beginning of self-compassion is:

To be able to see clearly that place of vulnerability and pain – that place of self-aversion, turned on ourselves.  The alchemy of self-compassion is to touch the place of vulnerability – to really feel the “ouch”, the place inside us that is really hurting.  In that place is a natural tenderness.

So, self-compassion is both feeling the pain and hurt of self-realisation and offering ourselves kindness and acceptance.  It is not a passive stance, but an active one of entering the pain zone while fortified by our own deep kindness and self-care.  It involves breaking down our defences, being open to the extent of our self-denigration and avoiding the “false refuges” that are forever a temptation to avoid pain.

As we grow in mindfulness through meditation practices, we are better able to identify and remove our defences, to cope with the pain of realisation and to reach out to ourselves with loving kindness.

Beyond R.A.I.N. – Remembering Self-Compasssion

In an earlier post, I discussed the R.A.I.N. meditation process – recognise, accept, investigate, nurture – as a way to address situations, including interactions with another, that generate strong negative feelings.  What happens, though, when your ineffective behaviour and negative feelings continue to recur after using the R.A.I.N. process?

We can be the captive of addiction, trapped in habituated responses to adverse stimuli, or stressed to the point that we have little control over our response when we are aggravated by an event or another person.  We may have lost our response ability through a lack of consciousness of our words and actions and their injurious impact on others, often unintended.

Tara Brach likens our daily life and its challenges to the waves of the ocean – we can’t stop the waves, but we can learn how to surf them so that we do not get “dumped” by them.  If we persist in blaming ourselves for falling off the surfboard of life occasionally, we can become paralysed by fear of failure.  This, in turn, can be compounded by our endless self-judging.

Self-judging imprisons us

We all have some form of negative self-evaluation – it may be stimulated by an event, adverse experience or over-reaction to a person we find annoying or critical of our behaviour.  We regularly blame ourselves or undervalue who we are or what we have contributed.  We might think that we do not “measure up” to our own standards, values or expectations or those of our family or significant other.

Our assessment of our response to a situation may be accurate in terms of inappropriateness, but the continual self-judging and self-denigrating disempowers us and detracts from our happiness and joy in life.  We become reluctant to engage effectively with our work colleagues, withdrawn in our conversations with our life partner or reticent to raise issues that affect us in other situations.   The way to regain our freedom and joy is through self-compassion.

Self-compassion frees us from the imprisonment of self-judging

Self-compassion enables us to break the trap of self-judging and be open to new responses to adverse situations.  It requires a radical self-acceptance and acknowledgement of what is human – our depth of suffering from previous experiences that manifests itself in our daily response to what is experienced as adverse events.  The perception of the impact of these events on us and our self-esteem is coloured by our recollections and interpretations of prior experiences.

As we grow in mindfulness through self-compassion meditation, we can break out of the cycle of self-judging and become open to different responses and to the freedom realised when we can break free of negative self-evaluations.

Agency through Action Learning

In a previous blog post I focused on agency and mental health – highlighting the mental health benefits that accrue when an employee is given the capacity to influence their workplace environment and to have a degree of power over the way things are done.  How then does a manager create a workplace environment that is conducive to mental health through employee agency?  One way to address this issue is for the manager to adopt an action learning approach.

Action learning and agency

Agency is a defining characteristic of action learning which involves learning with and through action and reflection on the consequences of your action, both intended and unintended.  It is typically conducted in groups within a workplace where employees are collaborating to improve the work environment and the way the work is being done.

Reg Revans, the acknowledged father of action learning, argues that the best way to improve a workplace and the way the work is done, is to involve the people who have the “here and now” responsibility for the work.  He suggests that you do not get a Professor of Medicine to solve the problems of nurses having to look after dying children – you get the nurses themselves together to explore the issues they are confronting, identify what creative solutions they could adopt and take action to implement them.

In the same way, Dr. Diana Austin found that the way to address the seemingly intractable problem of midwives experiencing trauma after the death of a baby and/or mother before, during or after birth, was to have the midwives share their thoughts and their feelings after experiencing such a critical incident.

In her presentation at the Learning for Change and Innovation World Congress in Adelaide in 2016, Diana explained that her research involved working with an “action group” of affected parties who gathered information about traumatic events and reactions from each other, from interviews with other affected parties and from external health professionals.

The “action group” identified the unconscious rules of the health professionals as the major impediment to improving the midwives’ work situation. The research resulted in the creative solution of an illustrated Critical Incidents e-book that addressed and challenged the fundamental assumptions underlying the unconscious rules.  The e-book is now accessible to all health professionals throughout NZ and the world.

Diana explained that the research by the “action group” led to some key organisational outcomes:

  • the conspiracy of silence about the personal impact of trauma after a critical incident was unearthed, challenged and removed
  • destructive assumptions and unconscious rules were surfaced and challenged
  • the e-book support package was created and made accessible to all
  • new supportive processes were implemented and self-compassion was encouraged (refer: Austin et al, After the Event: Debrief to Make a Difference)
  • a collaborative ethos was established that replaced the old ethos of “going-it-alone’ when suffering trauma after a critical incident.

Clearly, the activities of Diana and the “action group” not only improved the work environment and the way the work was done but went a long way to redressing the potential, long-term effects of experiencing trauma, by providing a supportive environment conducive to positive mental health.  In the final analysis, the action learning by the group provided increased agency through the ability to change their work environment and the way trauma of health professionals was handled.
